What Upwork actually costs a client
Upwork’s pricing is fair for what it is. According to its Client Marketplace Fee page, a client on the free Basic plan pays a marketplace fee of up to 7.99% on every payment to a freelancer, including bonuses and expenses. U.S. clients who pay by bank account can get that down to 3%, and Upwork notes the fee is higher on its Business Plus plan.
On top of that comes a one-time contract initiation fee of $0.99 to $14.99 for each new contract. It applies again when you rehire someone on a new contract.
For a gig, those numbers barely register. For a full-time hire they compound: a 7.99% fee on a year of wages is a real line item, and you still do every hour of recruiting, onboarding and follow-up yourself.
The fee most buyers find late
Upwork’s terms require you to keep work and payments on the platform for the first two years with anyone you found there. To move a freelancer onto your own payroll sooner, you pay a conversion fee of 13.5% of their hourly rate times 2,080 hours.
Run the formula on a $20 an hour assistant and the conversion fee comes to $5,616. That is the price of taking someone you already found and already trained off the platform.
When you are really hiring an employee

Toptal sits between a marketplace and a staffing partner. According to the Toptal FAQ, it accepts fewer than 3% of the 200,000+ people who apply each year, and in almost all cases introduces candidates within 24 hours.
The client pays a flat $79 monthly subscription to use the matching, and each engagement starts with a trial of up to two weeks: if you are not satisfied, you are not billed. The FAQ does not list talent rates; you see the rate when you are matched.

When Upwork is still the better pick
Stay on Upwork when the work has an end date. It clearly wins in these cases:
- A defined task with an end date, such as a website migration or a batch of product photos.
- A budget under our $2,500 a month starting point, for work that fits in a few hours a week.
- Testing whether a role is worth hiring for at all, before you commit to a person.
- Rare skills you need for a week, where a large open marketplace gives you more choice than any shortlist.
Toptal is the stronger option when you need a senior specialist within days and plan to manage them yourself.
How to move a long-running contractor off Upwork
If the person is already great, you do not have to start over. Weigh the conversion fee against the months left in Upwork’s two-year window, then decide whether to convert, finish the term, or hire fresh.
